How to get the best people and avoid the counter-offer war!

How to get the best people and avoid the counter-offer war!

As we emerge from the global pandemic, the New Zealand job market faces a catastrophic situation: record labour shortages at a time of peak demand! Covid relief schemes allowed struggling businesses to retain their employees, while other industries flourished as demand for goods and services soared. This, combined with border restrictions, has contributed to a growing labour shortage. National Job Ad Growth +39% Job Ad Growth for Manufacturing, Transport & Logistics +55% Seek NZ – Apr 22 vs. Apr 19And, just as our doors are opening for immigrant workers, large numbers of Kiwis are planning to travel overseas for long-awaited OEs and more lucrative career prospects. It's hardly surprising that in the battle to acquire both skilled and unskilled talent, salaries have risen... substantially! The Manufacturing, Logistics & Transport industries had the greatest salary growth of 27 to 33 percent. Seek NZ – Early 2022 vs. Late 2019Here's the thing: the top candidates are more than likely already employed and only mildly curious. So, to entice them away from the security of their current situation, hiring companies must be competitive! Companies can no longer progressively negotiate with a candidate because they are vulnerable to counteroffers from multiple other parties throughout the hiring process, such as: Other hiring companies - keep in mind this is a talent short market! Current employer - retention is easier than recruitment, so they'll battle tooth and nail to keep a valuable employee! Previous employers - we've found that some verbal referees will present counter-offers after learning about the candidate's availability! So, how can companies attract talent and mitigate a counter-offer battle? Current Market SalariesConsult with the industry specialists regarding current salary trends; the offer should be competitive but not extraordinary. Adaptable Work ArrangementsFlexibility is here to stay! Find a model that works for both the business and the employees; many of our clients have reported greater productivity as a result of work-life harmony. Career Development One of the most common reasons people leave is for career growth. Establish clear learning pathways and prepare to discuss potential development opportunities. Robust Recruiting ProcessCreate a positive experience by having a solid plan, being available for interviews, and ensuring continuous progress. Once you've identified the 'one', move rapidly to prevent the process from going cold! (By the way, most of these points apply to both recruiting and retaining staff.) Although money, flexibility and opportunity are the most important factors for job candidates, determining a person’s unique career motivations is a complex process. As freight and logistics specialists, we are committed to uncovering our candidates' individual objectives and abilities so that we can match them to your company's specific requirements and career opportunities. International Freight, Logistics, Road Transport, Shipping, Courier, and Warehousing are among the fields in which we specialise. We also have experts in sales and senior management recruitment. Before you make your next recruiting decision, consult with us.

How to build a strong remote work culture, and benefit from it!

How to build a strong remote work culture, and benefit from it!

Remember how it felt when someone gave you a high five or pat on the back? Or a sense of validation from receiving direct eye contact? Or the empathy and understanding you get from facial expressions? It’s been a while. We’ve cheered each other on via video conference… but it’s not the same. The pandemic has forced many of us to transfer our working space from a buzzing office to the dining table. We’re now faced with having to navigate our professional tasks without those non-verbal forms of communication and nuance that encourage and support us.So, how can we remain connected and engaged whilst being physically disconnected?Throughout the past three months, our team have managed to develop and maintain a strong remote work culture and it has contributed to our success. Despite nationwide disruption and uncertainty – we achieved record placement results that created job security and encouraged productivity. It’s a positive cycle. We achieved this in 5 ways: 1. InclusivenessWe have a broad range of talent at Team. We have creators, promoters, negotiators, and analytical contributors and we understand that our success is dependent on everyone doing their bit. BUT, our communication styles are different therefore when we’re physically distanced it’s critical that everyone has a platform to be heard.Whilst some people are confident contributing in a large Zoom meeting, others may prefer the dynamic of a smaller breakout meeting? Sometimes, our needs are best met through a one-on-one call or simply by committing to a timeframe to respond to emails.People feel validated when they’re heard. Consider the best channel of communication for your team. 2. ConsistencyStructure and a sense of predictability are necessary for me. Without it, I’m a loose ball of energy with big ideas but find executing these ideas challenging without a fixed schedule. Accordingly, I’ve learned to replicate the demands of my role at home by creating a timetable of tasks with calls-for-action.Likewise, our business benefits from consistent and specific activity. When we made the snap shift to remote work, our internal and external meetings were immediately transferred to video conferences. We retained our weekly training, collaboration sessions, and monthly recognition and rewards. When Government ‘restrictions’ eased, we facilitated outdoor meetings between clients and candidates. Consistency builds trust. Our commitment to continuing with the status quo gave our staff, clients and candidates a sense of security. 3. AccountabilityGoal setting not only keeps us accountable, it also gives us purpose and motivation to focus. This is even more critical during uncertain times. During the 2020 nationwide lockdown we lost 90% of our job orders within 4 days. Our consultants were at a loss. We had to adjust our expectations but not our goals. Whilst our sales targets were temporarily reduced our candidate engagement skyrocketed. The result of our refocussed effort was longer term sales.Fortunately, today the job market is stronger however there is a significant talent shortage. Temp contracts have fallen whilst the need for permanent roles has increased. The pathway to success requires creativity, collaboration and commitment!Hold staff accountable for reaching their goals however be flexible in terms of how they will achieve this.  4. Boundaries Working from home doesn’t mean we’re suddenly available 24/7! Our leadership team discussed this recently and the pressure we put on ourselves to respond to calls (or worse, video calls!) at any moment – regardless of what we’re doing. The beauty of remote work is that it allows for a level of flexibility. When we’re clear about people’s roles and responsibilities it empowers staff to manage their working hours. An early riser may choose to bang out a bunch of emails first thing, allowing them to enjoy a long lunch or exercise when the sun is at its highest!By setting boundaries and managing expectations you’re building trust with your employees. This is the base of a healthy work culture. 5. Social ConnectionsPhysical distancing can jeopardise relations when communication is stripped of context and nuance. Our interpersonal relationships are highly valued at Team Recruitment and we nurture this by committing to regular social interactions in spite of our separation. On Thursdays at 4pm we down work, pour a drink and partake in organised virtual antics. Through various events, we’ve seen glimpses into each other’s spaces as we guessed “Whose bubble?”, uncovered 30 interesting and unknown facts about each other, analysed “truths and lies” and discovered that one staff member in particular, is an absolute quiz queen! Ironically, working apart has brought us closer. You can bridge the physical distance and support your work culture by fostering regular social interactions.Whilst some of us will return to the workplace as restrictions continue to ease, hybrid work will undoubtedly become the new norm for many. Taking these steps to help build a strong and healthy culture outside of the workplace is therefore necessary and may uncover surprising results!

What is happening with the Freight & Logistics job market? And, how to attract top talent right now!
21 Oct 21, by Natasha Pita
What is happening with the Freight & Logistics job market? And, how to attract top talent right now!

Overall, the NZ economy bounced back from the 2020 Covid-19 pandemic stronger than expected. This, combined with migration coming to a halt due to border restrictions, has created an unprecedented demand for talent.'Seek NZ’ report National Job Advertising well above pre-pandemic as of September 2021*For the Freight and Logistics sector, the supply and demand trend is even more prominent due to global supply chain disruptions. This has resulted in heavier workloads due to increased touchpoints per shipment and the newly created positions to help manage the fall-out.Remarkable Talent Shortfall We are able to proactively manage this by understanding the reasons for the decline in available qualified talent. Our consultants communicate with people in Freight and Logistics daily and this is what they tell us:Job Insecurity - Covid-19 restrictions create insecurity and it’s fuelling a reluctance to shift jobs and companies. There are redundancy concerns around LIFO (last in, first out). People are cautious about leaving their current positions right now and many have asked us to revisit them in the new year.Burnout and Exit - Workloads have increased, teams are under-resourced and the hours are long. They know their skills and experience are in demand and transferrable and they’re eager to apply them elsewhere.Counter Offers - This is nothing new; as a recruitment specialist for over twenty years, we’ve successfully mitigated these. However, in a desperate bid to retain staff or compete with other hirers, we’re now facing situations where there are counteroffers of tens of thousands of dollars above their current salaries, coupled with attractive benefits.Restrictive Employment Contracts - Some larger multinational businesses have staff tied into lengthy notice periods of up to three months. Whilst this serves the employer in the short term, their staff are often disgruntled and considering resigning prior to securing their next role. It’s also a significant deterrent when hiring.Border Restrictions - We’ve had a steady level of success with placing people on work visas in Freight or Logistics operational roles. However, border closures have decreased this pool of candidates and businesses have been more reluctant to consider visa requirements.Despite lockdown restrictions, September 2021 was one of Team Recruitment's strongest months for permanent job placements in 2½ years!Attracting Top TalentWe’ve always had to work hard to attract the high performers in the Freight and Logistics market. Now, every job opportunity needs to have that point of difference in order to be competitive. During this past quarter, we found that businesses who adopted the following policies were most successful with their permanent hiring:At (or above!) Market SalarySalaries in International Freight Forwarding were steady for the previous four years according to our Online Salary Guide. Since May/June 2021 there has been a remarkable increase in baseline salaries and benefits. In order to be competitive with strong talent, you must put your best foot forward. Talk to our Consultantsabout current market salaries whilst we wait for entries to update our online guide. A level of FlexibilityHybrid working will become the norm. The 2020 lockdown showed us that people can remain engaged and productive when working from home. Moreover, it supports work/life balance and widens your talent pool when travel is less of a consideration. 68% of our roles include an element of flexibility and we anticipate this will increase. Authentic People StrategyThe way your business looks after their people is a significant factor when attracting top talent. It’s insufficient to only state that your company has a “good culture”. People want specifics, i.e. longevity of staff, how you recognise and reward, how you celebrate diversity and practice inclusion? Ask your existing team what they love about working for your business so you can share an authentic story.Above all else, honesty is key! It’s reasonable to say “we’ve recognised the need to change and these are our plans”. Training & Growth opportunitiesShipping and Logistics companies will continue to outgrow the available talent therefore businesses must prepare to invest in training. There are clear, long-term benefits to hiring ‘potential’ over ‘experience’.High performers want to grow. They want to know the career path and what plans businesses have to facilitate this. Clear PurposePart of our ethos at Team Recruitment is ‘worthwhile work’ – that is, appreciating how each role plays an integral part within an organisation and the overall success of the business.Employment is fulfilling when people understand their purpose and how their role contributes towards the company's goals and success. Partner with a ProfessionalIt’s not enough to post a job ad on ‘SEEK’ and then sit back and wait for mediocre applicants to apply. The reality is that your ‘ideal’ candidate probably isn’t scrolling job boards – they’re most likely currently employed. You need access to qualified people and the skills to uncover their true motivation in order to a successful match.81% of our roles were filled with our existing networks and outside of advertising**Team Recruitment has been working with people in Freight and Logistics for over 20 years. It’s our craft and our passion. Put simply – let us do what we do best so you can continue with what you do best. And, watch this space - the candidate market could flip just as quickly. Partner with us and you'll be the first to know! * Source: SEEK job ad index as of Sept -21** Source: TEAM permanent job placements during the past quarter (June – Sept 21)
